What Is A&R — and How Artists Get Discovered by Labels?

A&R is one of the most talked-about — and least understood — jobs in music. It stands for Artists and Repertoire, and it is the division of a record label responsible for finding new talent and developing it. If you want to get discovered, you need to understand how A&R actually works.
What A&R Means
Artists and Repertoire (A&R) is the division of a record label or music publishing company responsible for scouting, financing, and overseeing the artistic development of recording artists and songwriters. It also acts as a liaison between artists and the label. In practice, A&R people are the label's ears: they decide which new acts are worth betting on, and then help shape those acts into artists the public will love.
How A&R Discovers Artists
A&R discovery happens through several channels at once:
- Live shows: A&R staff go to hear emerging bands play at nightclubs and festivals, watching whether an artist can hold a room and connect with a real audience.
- Demos: A&R teams listen to demo submissions, though executives often rely more on the word of mouth of trusted associates, critics, and business contacts than on unsolicited tapes.
- Streaming and social media: A&R professionals monitor streaming habits, playlists, and fan engagement to find artists with verifiable momentum.
- Word of mouth: Recommendations from producers, managers, and other artists carry enormous weight.
What Happens After Discovery
Discovery is only the beginning. An A&R executive is authorised to offer a record contract, often in the form of a "deal memo" — a short, informal document establishing a business relationship between the artist and the label. The actual contract negotiations are typically carried out by entertainment lawyers. Once an artist is signed, A&R pivots to development: helping select songs, finding the right producer, booking studio time, and advising on every aspect of making a high-quality recording. A&R also works closely with the artist during the recording process and coordinates with the label's marketing and promotion departments.
How to Get on A&R's Radar
The artists A&R signs are rarely the ones waiting to be found — they are the ones already building something. Release music consistently, play live, grow a genuine audience, and make your best work easy to find. A&R professionals are expected to understand current tastes and find artists who will be commercially successful, but they also look for something harder to define: an artist with a clear identity and a story worth telling. Build the audience first, and A&R will come to you.
